This study aimed to identify the effect of the flexible work environment, with its three dimensions—time flexibility, place flexibility/telework, and work autonomy—on enhancing organizational commitment, with its three dimensions: affective, continuance, and normative, among employees in private banks in Damascus. The study adopted the descriptive-analytical method. Data were collected using a questionnaire consisting of 30 items distributed across the six study dimensions and administered to a simple random sample, distributed alternately, of 250 male and female employees working in five private banks in Damascus, from a population of 2,687 employees.

The results showed that the measurement instrument had a high degree of reliability, as all Cronbach’s alpha coefficients exceeded 0.90. The results also showed a positive, statistically significant effect of the flexible work environment as a whole on organizational commitment (R² = 0.941), and that this effect includes each of the flexible work dimensions when examined individually in relation to each dimension of organizational commitment. It was also found that perceived time flexibility was the dimension most explanatory of organizational commitment, followed by work autonomy, whereas place flexibility and telework did not add a noteworthy independent statistical explanation after controlling for the effect of the other two dimensions.

The study recommended that private banks in Damascus reconsider their time-scheduling policies and grant employees a wider margin of autonomy in performing their tasks, as these are the two factors most influential in enhancing employees’ organizational commitment, while continuing to develop telework arrangements in a manner consistent with the nature of banking work.
